Abstract

PT. Bank Rabobank International Indonesia (“RII”) is a subsidiary of Cooperatieve Rabobank U.A. and part of Rabobank Group, Netherlands. In the past 2 years, the loan portfolio performances of RII did not achieve its target. With the RII restructuring project in 2015, it was expected to bring performance growth to the company, but instead the opposite condition occurred. The project is considered to be the base where the organizational behavior and business process was impacted to the internal organization. This Group Field Project (“GFP”) conducted an exploratory research to generate a gap analysis in scope of HR performance management systems and lending process, which is limited to the Small & Medium Enterprise (SME) lending unit of RII. From the gap findings, the authors provide some recommendation in the form of Organizational Behavior (“OB”) study initiation, internal company survey, incentivebased method benchmarking, lending client segmentation review, credit scorecard utilization, data management, credit process automation, and integrated monitoring system. The GFP is expected to be used as a preliminary analysis to improve the individual performance and lending process for SME lending unit as part of overall RII performance. Keywords: Management & Organizational Support, Performance Management Framework, Key Performance Indicators, Organizational Behavior, Merit System, Credit Scorecard, Credit Client Segmentation, Credit Process
