Abstract
In the transformation to achieve quantum leap business growth and profitability in 2016, PT. Danone Dairy Indonesia executes talent management strategy. One of the key factors is to redesign the talent management system for Sales & Marketing, to increase organization competitiveness with the objective to achieve and sustain their business growth and profitability. The transformation itself requires new talent management system and strategy to be in line with the corporate strategy to optimize the business, organization, and people aspects. The transformation will be in a holistic manner. It requires dynamic implementation of transformation, sustaining the gain and the enforcement of new processes. To analyze Danone Dairy Indonesia’s talent management system, our framework consists of understanding Current Context, Future Trend Outlook, Forecast of Impact, Transformation Plan, and finally Implementation and observation of alignment of those with Business, Organization, and People capabilities. Through talent management system approach, we found that Danone Dairy Indonesia’s talents are competitive enough and need area for improvement on the following capabilities: innovative culture, financial literacy, business mindset with sensitivity to profit. Considering the above, Danone Dairy Indonesia should consistently focus on their talent management strategy to be able to align with the business objectives. Our recommendation therefore is to do the transformation through Human Resource is The Business (Human Resource is having a real voice in the future of the business). We summarize our project issue and recommendations using Diangnosis-Issue-PracticalTheory-Solution diagram. Based on interviews with members of the Board, hi-potential managers (Marketing, Finance), and results from the Danone People Survey (DPS), we diagnosed that there are Very low Profitability, Minimal product portfolios, Multi-layered structure, Inefficient Business process and Leadership capability need to be enhanced. We used theories from several studies related to Human Resources and practicals several companies to select the issue, which is Sales and Marketing skills and competencies lacking. To answer the issue, we propose solutions The Bluebook - Success profiles, consists of Guidelines on How to Recruit & Select people, Develop talent and Succession Plan in Sales and Marketing.
