Abstract
This research investigates how management support, entrepreneurial competence and innovative culture shape intrapreneurship at PT XYZ, the one of key telecommunications company in Indonesia. Despite high employee loyalty and low turnover at PT XYZ, the firm faces industry challenges that demand sustained innovation. By surveying permanent employees in sales, marketing and transformation team, the study examines how organizational practices motivate loyal employees to be more creative and proactive. Using a quantitative analysis, particularly Partial Least Squares Structural Equation Modeling (PLS-SEM), data from 72 permanent employees across various regions were analyzed to examine both direct and indirect interactions among the key variables. This work aims to show that, even in stable organizations, intrapreneurship is crucial as a driver for sustainability and long-term competitiveness. Findings reveal that management support and entrepreneurial competence significantly contribute to the development of an innovative culture, which in turn plays a critical mediating role in fostering intrapreneurial behavior. Notably, neither organizational factor directly influences intrapreneurship without the presence of an innovative culture. Among the two, management support demonstrates a slightly stronger overall impact on intrapreneur ship through its effect on innovative culture. This research highlights the importance of cultivating an internal environment that encourages creativity, risk taking, and continuous learning to unlock the intrapreneurial behavior of a loyal and stable workforce. This result offer contributions to organizational behavior and practical insight for HR and leadership teams aiming to sustain innovation from within.
